资质过剩感对工作退缩行为的影响——基于福建省数据的实证分析

摘要: 工作退缩行为对员工工作绩效存在显著影响,已经成为人力资源管理实践和组织行为学研究的重要议题。目前有关资质过剩感对工作退缩行为影响及其作用机制的结论不尽一致。本研究以福建省324名企事业单位在职职工为样本,通过相关性分析、逐层回归分析等方法,对资质过剩感对工作退缩行为的影响进行探讨,并引入延迟满足特质,分析延迟满足特质是否调节资质过剩感与工作退缩行为关系,发现资质过剩感对工作退缩行为有显著的正向预测作用;延迟满足特质对工作退缩行为有显著的负向预测作用;延迟满足特质对资质过剩感与工作退缩行为的关系的调节作用在统计学意义上不显著。基于此,为了减少员工的工作退缩行为,企业应在预防举措、激励手段及改善措施三方面采取对策。

Abstract: Job withdrawal behavior has a significant influence on employees’ job performance, which has become an important topic in the current human resource management practice and organizational behavior research. At present, there are different conclusions about the influence of the sense of excess qualification on the job withdrawal behavior and its action mechanism. Taking 324 in-service employees of enterprises in Fujian as samples, this research discusses the influence of the sense of excess qualification on the job withdrawal behavior through correlation analysis and hierarchical regression analysis, introduces the trait of delayed gratification, and analyzes whether the trait of delayed gratification regulates the relationship between the sense of excess qualification and the job withdrawal behavior. It is found that the sense of excess qualification has a significant positive predictive effect on the job withdrawal behavior; the trait of delayed gratification has a significant negative predictive effect on the job withdrawal behavior; the regulating effect of the trait of delayed gratification on the relationship between the sense of excess qualification and the job withdrawal behavior is not statistically significant. On this basis, in order to reduce employees’ work withdrawal behavior, enterprises should take countermeasures in three aspects, including preventive measures, incentive means and improvement measures.
