高绩效工作系统何以影响员工工作投入——环境不确定性和工作重塑的作用

How Does High Performance Work System Affects Employees’ Job Engagement?—The Role of Environmental Uncertainty and Job Crafting

摘要: 在疫情防控常态化的大背景下,企业组织的不稳定性、不确定性增强,既要抓疫情防控,又要抓组织效益,员工工作投入变得尤为重要。本文以70个团队400份领导-员工配对数据为被试,基于资源保存理论,探讨高绩效工作系统与员工工作投入的关系及其内在机理,同时考查环境不确定性的调节作用。通过跨层次分析,研究发现:(1)高绩效工作系统对员工工作投入具有显著的正向影响;(2)工作重塑在高绩效工作系统与员工工作投入之间起到部分中介作用;(3)环境不确定性调节了高绩效工作系统与工作重塑之间的关系,即当环境不确定性水平较高时,高绩效工作系统正向影响工作重塑,当环境不确定性水平较低时,高绩效工作系统与工作重塑之间没有显著关系;(4)环境不确定性也调节了高绩效工作系统通过工作重塑对员工工作投入影响的前半径。

Abstract: Under the background of normalised epidemic prevention and control, the instability and uncertainty of enterprise organizations have increased. We should pay attention to both the prevention and control of the epidemic and the organizational efficiency, and the employee job engagement becomes particularly important! Based on the conservation of resource theory, with 400 leader-employee pair data from 70 teams, this paper explores the relationship between high performance work system and employee job engagement and its internal mechanism, as well as the moderating effect of environmental uncertainty. Through cross-level analysis, the results show that: (1) high performance work system has a significant positive impact on employee job engagement; (2) Job crafting plays a partial mediating role between high performance work system and employee job engagement; (3) Environmental uncertainty moderates the relationship between high performance work system and job crafting, that is, when the level of environmental uncertainty is high, high performance work system has a positive impact on job crafting; when the level of environmental uncertainty is low, there is no significant relationship between high performance work system and employee job engagement; (4) Environmental uncertainty also moderates the front radius of the impact of high performance work system on employee job engagement through job crafting.
