工作—家庭关系与人格的关系：工作嵌入与家庭亲密度的调节作用

摘要： 为探究工作—家庭关系中工作—家庭冲突与工作—家庭增益分别对大五人格的影响,以及工作嵌入和家庭亲密度的调节作用,本文采用问卷法对来自不同行业的1 176位员工进行了调查。结果表明：（1）工作—家庭冲突正向影响神经质,负向影响严谨性、宜人性、开放性和外向性,工作—家庭增益作用效果与之相反。（2）高水平工作嵌入能缓解工作—家庭冲突对神经质的正向影响,对宜人性、开放性和外向性的负向影响,缓解工作—家庭增益对神经质的负向影响,增强对宜人性、开放性和外向性的正向影响。（3）高水平家庭亲密度能缓解工作—家庭冲突对严谨性、宜人性、开放性和外向性的负向影响,缓解工作—家庭增益对神经质的负向影响,增强工作—家庭增益对宜人性、开放性和外向性的正向影响。

Abstract: In order to explore the influences of job-family conflict and job-family gain on the big-five personalities in the job-family relationship, and the moderating effect of job embeddedness and family intimacy, this paper investigates 1 176 employees from different industries by questionnaire. The results show that: (1) job-family conflict positively influences neuroticism, negatively influences conscientiousness, agreeableness, openness and extroversion, and the effect of job-family gain is opposite; (2) high-level job embeddedness can alleviate the positive influence of job-family conflict on neuroticism and the negative influence of job-family conflict on agreeableness, openness and extroversion, alleviate the negative influence of job-family gain on neuroticism, and enhance the positive influence on agreeableness, openness and extroversion; (3) high-level family intimacy can alleviate the negative influence of job-family conflict on conscientiousness, agreeableness, openness and extroversion, alleviate the negative influence of job-family gain on neuroticism, and enhance the positive influence of job-family gain on agreeableness, openness and extroversion.
