社会支持与工作自主性对公务员公共服务动机的影响——一个有调节的中介模型

摘要: 公共服务动机理论与自我决定理论在各自领域取得了丰富的研究成果,但是学界对两者关系及其作用机制仍然缺乏了解。该文从行为公共管理视角出发,整合公共服务动机理论和自我决定理论,设计“环境认知—基本心理需要—工作动机”的研究思路,通过390名公务员样本,检验了工作自主性影响公共服务动机的心理机制。主要结论如下:工作自主性能够提高公共服务动机,基本心理需要满足在这一关系中发挥了完全中介作用,社会支持能够有效地调节中介模型。因此,工作自主性能够通过满足基本心理需要进而提高公务员的公共服务动机,公务员的社会支持感在其中扮演了重要的调节作用。

Abstract: Public service motivation theory and self-determination theory have made rich results in their respective research fields, but there has been still a lack of research on the relationship between the two and their mechanism of action. This paper starts from behavioral public management and integrates the public service motivation theory and the self-determination theory to develop a research idea of “environmental cognition—basic psychological needs—work motivation”. By investigating 390 civil servants, this paper verifies the psychological mechanism in which job autonomy impacts public service motivation. The main results are as follows: job autonomy improves public service motivation, satisfaction of basic psychological needs plays a completely mediator role, and social support effectively regulates the mediator model. Therefore, job autonomy can improve the public service motivation of civil servants by satisfying their basic psychological needs, and social support acts as an important mediator in this process.
