高绩效工作系统与员工幸福感关系研究——组织承诺和组织公平的调节作用

摘要: 基于自我决定理论,以600名员工为调查对象,探讨高绩效工作系统与员工幸福感之间的关系,将以两类拓展的人格研究范式作为研究边界条件,依次考察组织承诺、组织公平所起到的一阶和高阶调节作用。研究发现:(1)高绩效工作系统与员工幸福感之间具有明显的正相关关系; (2)员工组织承诺在高绩效工作系统与员工幸福感之间起负向调节作用,即员工的组织承诺越高,高绩效工作系统与员工幸福感之间的正相关关系越弱,员工的组织承诺越低,高绩效工作系统与员工幸福感之间的正相关关系越强; (3)组织公平越高,组织承诺对高绩效工作系统与员工幸福感之间关系的负向调节作用越强。

Abstract: Based on the self-determination theory, this study takes 600 employees as the survey object to explore the relationship between high-performance work system and employees’ well-being, and examines the first-order and high-order regulating effects of organizational commitment and organizational justice through two types of extended personality research paradigms as the boundary conditions. As found by the study, (1) there is a significant positive correlation between high-performance work system and employee’ well-being;; (2) employees’ organizational commitment plays a negative regulating role between high-performance work system and employees’ well-being, that is, the higher the employees’ organizational commitment, the weaker the positive correlation between high-performance work system and employees’ well-being, the lower the employees’ organizational commitment, and the stronger the positive correlation between high-performance work system and employees' well-being;; (3) the higher the organizational justice, the stronger the negative regulating effect of organizational commitment on the relationship between high-performance work system and employees’ well-being.
